As the creative industry over the last years has been affected by power and sexual scandals and criticism of injustice, the new management of a medium-sized institutional theatre decided to explore the effect of increased democratization in an artistic organization.

In this paper presentation, we present results from a 4-year case study showing how increased democratization in the theatre has led to higher engagement, creativity and holistic understanding among many employees. At the same time, the results reveal that unconscious resistance to change, fears of losing status, and conflicts over shared decision-making impacted the task negatively.

We present how the theatre worked with democratization in practice and how concepts like ‘group-as-a-whole’ and ‘negative capability’ can be implied to understand the study’s findings. Moreover, we discuss whether democratization does justice to the employees’ voices and the theatre’s production in general.
